Description

Bringing the next generation into a working factory

The next generation does not enter a family factory through the office; they enter through the shop floor, and the way that first month is staged decides whether the company gains an owner or breaks a foreman.

A family factory is not transferred in a boardroom; it is transferred at a machine, in a canteen, and in the quiet ten minutes between shifts when the foreman decides whether to keep telling the heir the truth. The owner's son on the shop floor is the only succession plan that survives contact with production, because the floor is the only place where authority is earned by the same currency it will later be spent — output you signed for, mistakes you paid for, and operators whose names you learned before you learned their job titles.

Audiences:

  • second-generation operator stepping into the family factory — You are mid-twenties to early forties, you have a degree or an overseas job, and your parent has told you it is time. You do not know whether to behave like a trainee, a manager, or an owner, and every choice loses you something. Behave like a trainee and the operators decide you are not serious; behave like a manager and the foreman who raised the company quietly stops telling you things; behave like an owner and the floor closes ranks against you within a week.
  • the parent-owner planning the handover — You built this with your hands and you cannot tell whether your child is ready, whether your foreman will accept them, or whether bringing them in too fast will cost you both the company and the relationship. You have watched friends' successions end in lawsuits or silent dinners. You suspect that the way you are doing it, by letting them shadow you in meetings, is the wrong way, but you do not have a second option.
  • the senior foreman or production manager watching the heir arrive — You have run this floor for years, sometimes longer than the heir has been alive. You have been told to teach them, but no one has told you what authority you keep, what you lose, and what happens to your pay and your standing when the heir takes over. You like the family but you have seen the heir's friends from the office and you are not optimistic. You are quietly preparing to leave.

Note: written from Indonesian operator context. Frameworks apply broadly to other emerging-market and SME settings.
